The Effect of Organizational Silence on Turnover Intention of Caregivers in Elderly Nursing Homes : Mediating Effect of the Possible Job-related Risks

The purpose of this study was to examine the relationship between organizational silence(acquiescent silence, defensive silence) and job turnover intention of caregivers at elderly nursing homes in South Korea, exploring the mediating effect of the possible job-related risks in this association. For this purpose, survey data of 434 caregivers at elderly nursing homes were collected and analyzed using structural equation modeling method. The results showed that the more caregivers experience acquiescent silence, the higher the possibility of caregivers¡¯turnover intention. On the other hand, caregivers with higher defensive silence showed the lower level of possible turnover intention. Second, acquiescent silence of caregivers did not give significant direct impact on the possible job-related risks. However, the more defensive silence of caregivers, the higher caregivers¡¯perception of the possible job-related risks. Third, high level of caregivers¡¯perception of the possible job-related risks led to the high likelihood of turnover intention. Fourth, possible job-related risks did not mediate the association between acquiescent silence and turnover intention of caregivers. Lastly, caregivers¡¯perception of the possible job-related risks partially mediated the association between defensive silence of caregivers and turnover intention. Based on these results, this study suggested possible intervention methods for reducing the turnover intention of caregivers at elderly nursing homes.
